Pay Satisfaction and Career Satisfaction as Predictors of Organizational Commitment among Employee Leaders of Banks in North and Southwest Nigeria

Abstract

This study investigated pay satisfaction and career satisfaction as predictors of organizational commitment. Participants were 225 bank leaders from a sample of Nigerian bankers. Data were collected using Pay Satisfaction Questionnaire (PSQ), Career Satisfaction Questionnaire (CSQ) and Continuance Commitment Scale (CSS). Multiple regression analysis was run to predict Organizational Commitment from Pay Satisfaction and Career Satisfaction. These two variables were found to jointly statistically, significantly predict Organizational Commitment, F(2, 222) = 56.93, p<0.05, R= 0.582, R2= 0.339. When analyzed singly, results show that Pay Satisfaction predicted Organizational Commitment (β= 0.501, t = 7.429, P<0.05) but Career Satisfaction failed to predict Organizational Commitment (β= 0.124, t= 1.834, P>0.05, 0.068). Findings were discussed in line with the existing literature. It is concluded that level of Organizational Commitment is high when Pay Satisfaction is high also. It was therefore recommended that the banking sector and related financial institutions should give due attention to the findings of the present study by way of ensuring a more dynamic relationship between pay satisfaction and organizational commitment of employee leaders. Additionally, the study recommends that future researchers should focus more about the manifestations of career and pay related anxiety and general well-being among bankers and other occupations that are linked to nation building in Nigeria.
